When a church begins the sacred process of discerning its next pastor, it is far more than hiring a pastor; it is a spiritual moment. It is a time to listen carefully, pray deeply, and ask questions that reveal not just competence, but calling, not just experience, but heart.
At Shepherd Staff, our team has walked alongside churches through pastoral transitions, leadership searches, and seasons of discernment. One truth remains consistent: healthy pastoral searches are rarely rushed. Too often, churches feel pressure to find the right fit quickly during a pastoral search. But healthy discernment is never rushed. It is cultivated through thoughtful, pastoral conversations that honor both the candidate and the congregation.
Below are 15 questions that help move beyond surface-level evaluation and into meaningful spiritual discernment when hiring a pastor:
1. Can you tell us about your story of faith and calling into ministry?
This invites the candidate to share their testimony and helps you discern whether their calling feels authentic, Spirit-led, and grounded over time. Understanding a candidate’s calling is foundational to the discernment process.
2. How does your family feel about this potential transition, and how do they experience ministry life?
This question honors the family’s role and reveals the health of those closest to the pastor. Understanding the family’s perspective can provide valuable insight into the sustainability of a future ministry partnership.
3. What does your family need to thrive in this next season of ministry?
A wise church cares not only about what a pastor can give, but also about what they need to flourish over the long haul. Healthy search committees consider the well-being of the entire family, not just the role being filled.
4. What are you and your family most looking forward to in a new ministry setting?
This uncovers joy, anticipation, and the deeper desires shaping their sense of calling. Their answer may reveal whether they are drawn primarily by opportunity, community, mission, or a genuine sense of God’s leading.
5. What excites you most about pastoral ministry right now?
Listen for where their heart is alive, whether in preaching, shepherding, discipling, leadership development, or reaching the lost. Passion often reveals where God is actively shaping a pastor’s ministry and focus.

6. What do you hope happens in the hearts of people when you preach or teach?
This question goes beneath style and into purpose. It reveals what they believe God accomplishes through His Word. Their answer often provides insight into their theology, priorities, and expectations for spiritual growth.
7. What does healthy church leadership look like to you?
Here you will hear how they view collaboration, authority, humility, and shared leadership within the body. Their perspective can reveal whether they lead through control, consensus, servant leadership, or intentional team development.
8. How have you approached caring for people through difficult seasons, grief, conflict, and crisis?
Pastoral ministry is often most visible in moments of pain. This question reveals compassion, wisdom, and presence. It also helps discern whether a candidate is willing to walk faithfully with people through life’s most challenging circumstances. Note: “How have you…?” and “How would you…?” are different questions!
9. What kind of church culture do you thrive in, and what kind do you hope to cultivate?
This helps discern alignment, values, rhythms, and vision for community life. A pastor’s answer can reveal whether their expectations and leadership style align with the congregation’s identity and future direction.
10. Why are you interested in our church and this community specifically?
A true calling is never generic. This question helps reveal whether their interest is prayerful and personal. Look for evidence that they have taken time to understand your church, your community, and the unique opportunities for ministry within both.

11. How do you personally abide in Christ and guard your spiritual health?
Before a pastor leads others, they must walk closely with Jesus. This question reveals rhythms of prayer, Scripture, and dependence on God. A healthy ministry is often rooted in a healthy private walk with Christ, making this an essential area of discernment.
12. How have you handled disagreement or conflict within church leadership?
Every church will face tension. The key is how it is navigated, with humility, clarity, and grace. Their response can reveal emotional maturity, communication skills, and a commitment to preserving unity without avoiding difficult conversations. If they have never handled disagreement or conflict, something is off.
13. Who are the people who speak into your life, and how do you remain accountable?
Healthy pastors are not isolated leaders; they are shepherded themselves. Strong accountability relationships often provide insight into a pastor’s humility, teachability, and commitment to continued growth.
14. What has God been teaching you in this current season?
This invites a glimpse into their present walk with God, not just past experiences. It offers insight into their spiritual growth, self-awareness, and openness to the ongoing work of the Holy Spirit.
15. How do you define success in pastoral ministry?
Their answer will reveal whether they measure fruit by numbers, transformation, faithfulness, or something else. The answer often uncovers core values and provides a clear picture of how they will prioritize their ministry if called to serve.
